Abstract :Οι διαμάχες γύρω από την εξουσία και τον έλεγχο είναι ιδιαίτερα συχνές στους οργανισμούς και έχουν σημαντικές επιπτώσεις για την πορεία και τα αποτελέσματα τους. Η παρούσα διατριβή εστιάζει σε μια ειδικότερη πλευρά της εξουσίας και της πολιτικής: το σχηματισμό, τη δράση και την αλληλεπίδραση συνασπισμών στα ανώτερα διευθυντικά κλιμάκια των επιχειρήσεων. Ειδικότερα, μέσα από την κριτική επισκόπηση της βιβλιογραφίας και τη σύνθεση εναλλακτικών οπτικών και προσεγγίσεων, προτείνεται ένα εννοιολογικό μοντέλο που συνδέει τη λήψη ανατροφοδότησης σχετικά με την απόδοση με τη λήψη στρατηγικών αποφάσεων, και τοποθετεί τους συνασπισμούς στελεχών και τις δυναμικές μεταξύ τους στο επίκεντρο της ανάλυσης. Για την εμπειρική διερεύνηση του εννοιολογικού μοντέλου, σχεδιάστηκε μια διαχρονική (longitudinal) ποσοτική μελέτη σε ένα δείγμα 438 μεγάλων, εισηγμένων επιχειρήσεων και για μια χρονική περίοδο δεκαεπτά ετών (6.859 παρατηρήσεις). Τα δεδομένα αναλύθηκαν με τη βοήθεια εξελιγμένων οικονομετρικών τεχνικών, και από την ανάλυση προέκυψαν πρωτότυπα και ενδιαφέροντα ευρήματα. Μεταξύ άλλων, πως η σχετική εξουσία του εκάστοτε κυρίαρχου συνασπισμού εντός της επιχείρησης αυξάνεται με τη βελτίωση της απόδοσης, αλλά μέχρι ένα συγκεκριμένο σημείο, από το οποίο και έπειτα τα οφέλη σε όρους εξουσίας φθίνουν. Ακόμα, η σχετική εξουσία του κυρίαρχου συνασπισμού βρέθηκε να λειτουργεί μεσολαβητικά (mediator) στη σχέση μεταξύ αποκλίσεων απόδοσης – προσδοκιών και στρατηγικών επιλογών απόκρισης σε αυτές τις αποκλίσεις (προσανατολισμός στην εξερεύνηση, ανάληψη ρίσκων, στρατηγική αλλαγή).Επιπλέον, οι δομές εξουσίας σε επίπεδο ανώτερης διευθυντικής ομάδας και η αβεβαιότητα σε επίπεδο επιχείρησης και σε επίπεδο κλάδου βρέθηκαν να λειτουργούν ως ρυθμιστικοί παράγοντες στη διαδικασία λήψης στρατηγικών αποφάσεων. Συνολικά, η διατριβή υπογραμμίζει τη σημασία της εξουσίας και της πολιτικής, και ειδικότερα των συνασπισμών που διαμορφώνονται στα ανώτερα κλιμάκια και των μεταξύ τους δυναμικών μεταξύ τους, για την κατανόηση της διαφορετικής πορείας και των διαφορετικών αποτελεσμάτων των επιχειρήσεων. Προσφέρει, έτσι, μια πιο δυναμική και εκλεπτυσμένη θεώρηση των παραπάνω ενδο-οργανωσιακών φαινομένων, και ανοίγει δρόμους για περαιτέρω έρευνα.
Struggles over power and control are pervasive in organizations and have important implications for the trajectories and outcomes of them. The present thesis focuses on a particular aspect of internal power and political dynamics: the formation, action and interaction of coalitions at the upper hierarchical levels of firms. Specifically, through critically reviewing the literature and synthesizing alternative perspectives and accounts, a conceptual model linking performance feedback to a dynamic strategic decision-making process is proposed, with coalitions of executives and the dynamics unfolding between them at the epicenter of analysis. To empirically investigate the conceptual model, a longitudinal quantitative study was designed, with a sample of 438 large publicly-listed firms and covering a period of seventeen years (6,859 firm-year observations). The data were collected from various sources and were analyzed using advanced econometric techniques, yielding original and interesting findings. Among them, that the relative power of the dominant coalition of the focal firm increases as long as performance improves, but the positive effects start waning beyond a certain point. Furthermore, the relative power of the dominant coalition was found to have a mediating role in the relationship between attainment discrepancies and strategic responses to them (i.e. exploratory orientation, risk-taking, strategic change). In addition, the evidence provided support to the moderating effects of power structures at the top management team-level (i.e. power disparity, structural interdependence) and of uncertainty at the firm and the industry-level on the strategic decision-making processes. More broadly, the thesis highlights the importance of power and politics, and of the coalitions that are formed at the upper echelons and the dynamics between them, for grasping the different trajectories and outcomes of firms. In that way, the thesis provides a more dynamic and nuanced account of these critical intra-organizational phenomena and opens routes for further inquiry.
